<p>Miscommunication and assumptions are two of the most common – yet most damaging – challenges in professional relationships. They don’t just affect collaboration; they can erode trust, weaken confidence, and derail careers.</p>

<p>This real coaching case demonstrates how seemingly small communication issues can grow into a deep professional challenge, and how coaching can provide the clarity and tools to overcome it.</p>



<p><strong>Background</strong></p>



<p>My client, a high-performing professional, returned from maternity leave eager to re-engage in her role. During her leave, she heard through gossip that she would be reassigned to a different office. This information came not from her supervisor, but from a colleague.</p>



<p>Instead of verifying the information directly, she reacted emotionally. She sent her supervisor an email filled with frustration and, upon returning, reported to the office mentioned in the gossip.</p>



<p><strong>Immediate Consequences</strong></p>



<p>The decision had never been formally communicated by her supervisor. Yet by acting on assumptions, she unintentionally created tension in the relationship.</p>

<li><strong>Communicate Transparently</strong><br>Difficult feelings should not be suppressed, but neither should they erupt in emotional outbursts. Respectful, open dialogue is the path to clarity.</li>

<p>Instead of sending an email in frustration, request a conversation:<br><em>“I’m feeling unsettled. Can we discuss what’s happening?”</em></p>

<li><strong>Be Proactive, Not Reactive</strong><br>If your manager doesn’t initiate communication, take responsibility for starting the conversation. Leadership is about owning your communication, not waiting passively.</li>

<p>With the help of coaching, my client rebuilt her confidence. She learned how to approach sensitive issues with clarity, curiosity, and openness. Over time, her working relationship improved, and she began contributing again with a renewed sense of self-assurance.</p>

<p>Active listening is one of the most underestimated leadership skills. Many leaders believe they are listening — yet their teams feel unheard, disengaged, or even shut down. This case illustrates how coaching helped one senior manager discover the true power of listening and transform his team’s dynamics.</p>

<p>My client, a senior manager, was successful on paper: intelligent, ambitious, and experienced. Yet, he faced a persistent challenge — he couldn’t connect with his team.</p>



<p>Sometimes there was open friction. Other times, the silence was even more damaging: team members stopped contributing, withheld ideas, and disengaged in meetings.</p>



<p><strong>Discovery During Coaching</strong></p>



<p>In our sessions, we examined his communication style. Quickly, one key pattern emerged: <strong>he wasn’t really listening.</strong></p>



<p>Not because he was dismissive or rude. In fact, he believed he was paying attention. But as he admitted:<br><em>“I often already know what they’re going to say… so I tune out. Or I get bored when someone takes too long, and I’ve heard that story before.”</em></p>



<p>Instead of being present, he predicted conversations, mentally fast-forwarded, or prepared his response before the other person finished. The result? Missed connections, frustrated colleagues, and a breakdown in trust.</p>



<p><strong>The Coaching Process</strong></p>



<p>We began by raising awareness. He started observing himself:</p>



<ul class="wp-block-list">
<li>When exactly does he stop listening?</li>



<li>What triggers it — stress, boredom, assumptions?</li>



<li>How does his lack of presence impact the other person?</li>
</ul>



<p>The turning point came when he committed to practicing transparency. During conversations, whenever he noticed his mind drifting, he would pause and say:<br><em>“I realize I just drifted off for a second — can we rewind so I fully understand what you’re saying?”</em></p>



<p>This honesty, though uncomfortable at first, was powerful. It made him more conscious — and showed his team that he was human, willing to improve, and genuinely cared about understanding them.</p>



<p><strong>The Transformation</strong></p>



<p>Over time, his small changes added up:</p>

<li>He stayed present longer in conversations.</li>



<li>He asked clarifying questions and paraphrased what he heard.</li>



<li>His team opened up and shared more ideas.</li>

<p>&#8220;Let me tell you about Maria. That’s not her real name, but it could be — because so many leaders I work with share a similar experience.</p>



<p>Maria came to me saying,<br><em>‘My team just doesn’t get it. I keep repeating myself. And my peers — they’re not collaborating. It’s exhausting.’</em></p>



<p>She wanted to become more assertive. Her goal? To ‘hold people accountable’ and ‘gain more respect.’ But what we uncovered during coaching was something much deeper.&#8221;</p>



<p>&#8220;As we peeled back the layers, a pattern emerged. Maria was making assumptions.</p>



<p>She assumed:<br>• Her team should know her expectations — without needing to spell them out.<br>• Her colleagues should understand the urgency — without context.<br>• And when people didn’t respond the way she hoped, she assumed they didn’t care… or worse, were incompetent.</p>

<p>In one session, Maria reflected on a conflict with her analyst.<br>She said, <em>‘I thought he knew I wanted the report in our standard format. He’s been here two years.’</em><br>I asked her, <em>‘Did you tell him?’</em><br>She paused. <em>‘No… I just expected it.’</em></p>



<p>Boom. That was the moment.<br>That pause?<br>That was the beginning of her leadership breakthrough.&#8221;</p>



<p>&#8220;Maria realized she was leading with expectations instead of communication. So we focused on 3 key shifts:</p>

<li><strong>Create honest conversations</strong><br>– With peers, she dropped the passive frustration and started saying, <em>‘Can we talk about what’s going on?’</em>&#8220;</li>

<p>Credo Bank LTD recently concluded an intensive two-day team coaching program for its 45 Branch Managers across Georgia. Split into two groups of approximately 22 participants each, the program aimed to bolster team dynamics, leadership skills, and effective communication.</p>



<p>The coaching journey commenced with the formation and design of cohesive teams. Participants delved into the profound significance of values in both professional and personal contexts. Through interactive exercises, managers explored the repercussions of improper role allocation and the challenges posed by the arrival of new team members. These activities underscored the critical importance of balanced responsibilities within a team to prevent any single member from becoming overburdened.</p>

<p>At the <strong>Social Level (We)</strong>, collaboration and open communication are vital. Building a supportive network and sharing thoughts and solutions foster collective growth. Team members can manage change more effectively when they feel supported and connected.</p>



<p>At the <strong>Systemic Level (Beyond Me and We)</strong>, recognizing the broader impact of change on the system is important. Developing strategies that consider the larger picture and taking proactive steps to influence positive systemic change can lead to sustainable transformation.</p>



<p>Best practices from leadership experience include maintaining regular communication, encouraging feedback, and celebrating small wins. As John P. Kotter, a well-known change management expert states, “Transformation is a process, not an event.” This highlights the importance of ongoing efforts and patience in managing change.</p>

<p>The integration of AI in HR is transforming talent management, recruitment, and people development in international organizations. AI enhances efficiency, effectiveness, and innovation, yet challenges such as upskilling, talent retention, AI leadership, and client value creation must be addressed to realize AI&#8217;s full potential in HR.</p>



<p>Pioneering organizations need to rethink HR practices by leveraging AI&#8217;s capabilities in talent acquisition, performance management, learning and development, and employee engagement. Continuous learning is essential as AI evolves. HR professionals must invest in reskilling and upskilling initiatives, fostering a culture of innovation, and encouraging experimentation with new AI tools and applications.</p>



<p>Ethical and equitable AI implementation is crucial, promoting fairness, transparency, and accountability. Overcoming unconscious biases and ensuring AI applications do not perpetuate inequalities are key considerations. Collaboration drives innovation and best practices in AI for HR, requiring communities of practice to share knowledge, resources, and experiences, and strategic partnerships with technology providers, academia, and industry associations.</p>



<p>Presenting at the European Central Bank&#8217;s “HOW AI ENABLED INTERNATIONAL ORGANISATIONS” &#8211; event and joining the Friends of Career Development Roundtable was a significant milestone in my career. Discussing &#8220;AI Leadership and Agility in International Organizations&#8221; with esteemed representatives from the European Commission, European Central Bank, United Nations, UNDP, and others was insightful. This opportunity allowed me to share observations on a topic close to my heart—human factors in AI adoption.</p>

Spearheaded by ICF Certified Professional Coaches Anna Aslanova and Natia Mikhanashvili, this initiative served as a beacon of empowerment, fostering a culture of change management, improved communication, and ownership among the bank&#8217;s 50 managers.</p>



<h3 class="wp-block-heading">Navigating Change with Purpose</h3>



<p>When faced with a change in ownership, Access Microfinance Bank Tanzania recognized the importance of proactive change management. The implementation of a team coaching program was aimed at supporting organizational transformation, enhancing communication, and fostering a sense of ownership among its managers. This strategic approach laid the foundation for a journey towards organizational excellence.</p>

<p>The coaching program employed Organization Relationship and Systems Coaching, tailored to address specific needs identified through in-depth interviews and discussions. Activities such as establishing team agreements, exploring team dynamics, identifying core values, and managing conflicts were designed to promote collaboration, accountability, and alignment with the bank&#8217;s strategic vision. By engaging participants in experiential learning, the program not only imparted knowledge but also instilled a deep understanding of how individual actions contribute to organizational success.</p>



<h3 class="wp-block-heading">A Shift Towards Excellence</h3>



<p>Throughout the program, managers at Access Microfinance Bank Tanzania experienced a profound shift in mindset and behavior. Embracing change management principles, enhancing communication channels, and reinforcing organizational values became integral parts of the bank&#8217;s culture. The tangible outcomes of the program were evident in increased motivation and alignment with strategic objectives. By formalizing team agreements and integrating core values into daily practices, the bank laid a solid foundation for sustained growth and development.</p>
